Creating a Youth Academy Plan: From Club Vision to the Training Pitch
A practical step-by-step guide for Heads of Youth: club vision, age-specific learning pathways, and a coaching methodology coaches actually use.
1. Why most academy plans end up collecting dust
No grassroots coach is going to read a 60-page document. The issue is rarely the content, but the format: too much text and too little connection to what actually happens on the pitch on Tuesday night. A good plan is concise, visual, and directly applicable.
2. Layer 1 — Club vision and identity
Define who you are as a club: three to five core values and a clear football philosophy. For example: 'we dominate possession', 'we develop players for the first team', 'every player gets high-repetition ball contacts'. Every subsequent decision is measured against this foundation.
3. Layer 2 — Age-specific learning pathways
Establish the key priorities for each age group. At U6–U9, the focus is on ball mastery and fun through small-sided games (2v2, 3v3). At U10–U13, possession play, rondo work, and fundamental principles across the phases of play take centre stage. From U14 onwards, the game model becomes fully team-tactical and match-specific. This ensures every coach builds directly on the work of the previous one.
4. Layer 3 — Methodology: how we train and coach
Outline the session structure (warm-up, positional play/rondos, conditioned games, match play) and coaching style: guided discovery, shared coaching vocabulary, and clear intervention triggers. A common language makes player progression between age groups far smoother.
5. Make it measurable with player profiles
Link key benchmarks to your playing principles for each position and age bracket. This turns player assessments from subjective gut feelings into constructive conversations based on concrete on-pitch behaviours that align with your game model.
6. Keep it alive
Schedule an end-of-season review with your coaching staff. What worked, and what didn't? An academy plan is not a finished product; it's a living document that evolves alongside your club.
